Our hospital has recently added seven new clinics to the neighborhood areas and is still planning to add more. This is good news for the community; it will help them get better treatment. As for our coding department, these seven new clinics have brought in approximately 12000 accounts in addition to our established clinics. The increased volume of these accounts has overwhelmed our department with backlog due to shortages of Pro-Fee coders. For the past months, Pro-Fee coders have committed to working high volume plus inputting many hours for overtime. To solve this problem temporarily, the Pro-Fee team has decided to use outsourced coding services to help with the backlogs. The backlogs were clear; however, new problems were created for the audit team as they audited and found many errors from outsourced coders. These includes: •Outsources coder assigned incorrect codes due to lack of training •As a result, the audit team needing more time to audit these charts •Returned charts will come back to our coders log for fixing •Budget stretch as Overtime hours needed to solve the backlogs problems. With the sequence problems we face, I proposed cross-training our internal coders to form a high-quality coder pool that these coders will name "multispecialty coders." These coders will be assigned to help with the needed area outside their primary specialization. As an incentive, there will be an end-of-year bonus for the total time you have spent on pool hours. First, I would like to thank you for being a part of this Coding and Education team, as I get surrounded by all good coders and educators. To explain why cross-training is a great project for our department, I have reviewed several articles about the benefits of cross-training internal employees. One of the articles is "Cross Training and Its Impact On Employees In Manufacturing Industry." I have attached the article for your reference. You can find the link at the end of this letter. According to the article, "cross-training is used as a tool that helps to improve the productivity of the employees and also helps employers to retain skilled employees." The article also points out some pros of cross-training that benefits employer and add advantages for employees. Some of the examples are: · “Flexibility will be high throughout the company. · Cross-training will create a workforce of versatile working · The retention rate will be increased, which will help reduce new recruitment costs. · The chances of getting rewarded and recognized will be more. Employees will be able to support · their colleagues during needy times. · The employees will understand the relationship between the departments and be able to understand and handle any department's work.” Secondly, I enhance this project because I see our department is having issues with being over budget due to the overpay for outsourcing coding services. We had to use contract coders to help as the backlogs piled up. However, the results of outsourcing services did not resolve our backlogs. Instead, they created more problems for us due to a lack of training for the outsourcing team and conflict with our facility guidelines. As we can see from the last month's overtime report, our coder team had to spend 650 overtime (OT) hours to fix the outcomes from the outsourcing services. The estimated cost for 100 OT hours plus the outsourcing cost was $74,050. · The average coder pay rate is $30/hour: (($30/hour x 1.5 OT Texas rate) x 650 hours) = $29,250 · The average contract coder pay rate is $40/ hour: (($40/ hour x 40 hours) x 7 coders) x 4 weeks = $44,800 Our organization have committed to CMS coding guidelines to keep our coding accuracy at 95 and above. However, our accuracy has gradually dropped to a low of 90%. Why does coding correctly is importance. I am unable to find the resource of US article, however, an informatics article from UK has shown the importance of the different between correct coding versus incomplete coding. Lastly, this project will have a big impact to our department. Therefore, I have investigated several training steps to make the training process run smoothly for everyone. The first step is mapping coders' skills to the areas they need most, followed by planning a consistent schedule for each coder to meet their roles and duties while training, and the last but most crucial step is to form a good educator team to support our coders on the go. In conclusion, I would like to thank you all for your engage in this training process. My goal is to make the training process easy for everyone. Work-life balance is also an important factor for the employees. When their personal needs are not met, they will plan to leave the organization which increases the attrition rate. A small organization cannot afford such solutions but plan to increase the confidence level in the employees and provides them with the job security.
