Much controversy exists about using tests of general cognitive ability in the workplace to assess an individual’s ability to excel in a particular job. Analyze the advantages and disadvantages of using tests of general cognitive ability to determine which individual is best suited for a particular job or which individual is best suited for leadership training and development. Under what circumstances might you recommend a test of cognitive ability? What are the potential adverse impacts that might affect the results of such tests of cognitive ability?

In a paper of at least 1750 – 2100 words (or 5 -7 pages) in length (excluding title, abstract and reference pages), analyze the use of tests of cognitive ability in the workplace. Then, select three specific assessments of cognitive ability. Review and evaluate each assessment. In your paper, make sure to cover all of the following points:



  1. Discuss the general use of tests of cognitive ability in the workplace, identifying the potential advantages and disadvantages of these types of tests, including the potential for adverse impact.

The controversy is there about how different employees or the individual should perform (Ones, Viswesvaran & Dilchert, 2017). The performance should be up to mark where the training and development programs should be initiated. In this aspect, the readers should know that cognitive ability is the first use of the brain and there is involved number of methods to assess this factor.

For such kind of things, there is the proper development which acts as a guide to them. In recent times, there is use some advanced ways of testing cognitive ability, and one such operation is like when they have the information then they share it with other individuals. Then they are supposed to act with what they think and what is justified there (Van Iddekinge, Aguinis, Mackey & DeOrtentiis, 2017). In this way, there are some circumstances which are chosen to best suited there like how to solve problems and what will overcome with such kinds of assessment. These are brain-based skills, and it should depend on one candidate to another. The performance should be evaluated based on how the individual creates different strategies. There is involved numerical reasoning where the candidate is tested with how they perform with the numbers, and logical reasoning mentions how specific they are to solve the problems. The reasoning defines their standard of using the logic.
Advantage of the test:
The advantage of the test is twofold:
· It brings out the inherent quality of the individual and when the candidates are tested with their talent, and then they can learn some new facts about them which in turn will convert them into a good employee. The individual is tested to have sufficient means where quality is known.
· The individual will be able to solve the transferrable problems, and when any such issue arises, then they feel the strength that the problem can be solved. In this respect, there is a certain field where they can apply the skills in their field and subject. It matters worth that they are interested in a particular topic of their own choice.
Disadvantages:
· There is a difference between the male and female candidates, and for example, solving mathematics is like where both have their talent to solve the problem in math. The one standard deviation is another problem where the individual may feel some pressure to solve the problems. It is supposed to create a difficult situation.
· The researchers have also shown that cognitive ability is having a better predictive, but it should be known here that there might be a gap difference between the two. In this respect, there are certain factors like how one succeeds or fails in the selection tool chosen there.
The potential adverse impact that might affect the results of such cognitive ability is that there is adopt a pure intelligence test, and it cannot be made a good test for the individual. It is better to avoid the same. There might be a working memory which is not functioning there properly. Cognitive ability is not reliable everywhere. It also states that when the ability is tested purely based on the intellect, then it is seen that there are several ways how the adverse impact is seen. Therefore, the results of the cognitive ability will be a negative one.
